建筑业正处于数字化转型的关键阶段,中层管理人员的数字化胜任力直接影响企业转型成效。以某建筑公司为研究对象,综合运用行为事件访谈法、问卷调查法、层次分析法展开研究。通过访谈提取关键事件,结合文献分析,构建包含知识特征、技术特征、管理特征、协同特征、成就特征和个人特质6个维度、23项指标的胜任力体系。运用层次分析法确定指标权重,结果显示管理特征权重最高,其中预测性管理意识、数字调度能力与数字化绩效导向能力为关键指标。基于问卷数据开展信效度检验,并通过纵向追踪分析揭示各维度能力在2023—2025年的演变趋势。研究进一步提出强化预测性管理能力、优化数字调度与绩效管理、夯实数据安全合规基础、推进跨部门协同机制建设等针对性提升策略。构建的模型具有较强的行业适配性,可为建筑企业中层管理人员的数字化能力建设提供评估框架与实践参考。
