Different types of leadership utilizing signaling strategies in a digital context can have different impacts on employee breakthrough creativity. Drawing from the signaling theory, 288 samples of leaders and subordinates from governmental departments in Southwest China were examined to explore the influence mechanisms of ethical leadership and mindful leadership on employees’ radical creativity, and the predictive effects on radical creativity were compared. The results show that ethical leadership and mindful leadership foster employees’ radical creativity, ethical leadership has a higher predictive effect on employees’ radical creativity than mindful leadership, artificial intelligence awareness negatively moderates between the two leadership styles and radical creativity, respectively.

在数字化背景中不同类型的领导力利用信号战略会对员工积极行为产生不同的影响。基于信号理论,以288份西南地区政府部门的领导与下属为研究样本,分别探讨道德型领导和正念型领导与员工突破性创造力的影响机制,比较其对突破性创造力的预测效果。结果表明:道德型领导和正念型领导均促进员工突破性创造力;道德型领导对突破性创造力的预测效果高于正念型领导;人工智能冲击意识在两种领导力与突破性创造力之间起着负向调节作用。

Different types of leadership utilizing signaling strategies in a digital context can have different impacts on employee breakthrough creativity. Drawing from the signaling theory, 288 samples of leaders and subordinates from governmental departments in Southwest China were examined to explore the influence mechanisms of ethical leadership and mindful leadership on employees’ radical creativity, and the predictive effects on radical creativity were compared. The results show that ethical leadership and mindful leadership foster employees’ radical creativity, ethical leadership has a higher predictive effect on employees’ radical creativity than mindful leadership, artificial intelligence awareness negatively moderates between the two leadership styles and radical creativity, respectively.

从2022年11月发布ChatGPT到2024年2月发布首个视频生成模型Sora,OpenAI团队引起了众多行业的广泛关注。《麻省理工科技评论》于2023年指出,在以人才、数据、资本和硬件为4大因素的人工智能生态系统中,人才的重要性是最为突出的。人才是算法和硬件创新的主要推动力,从长远看,人才比数据更重要。目前许多行业在人工智能技术的发展下受到了巨大的挑战,人工智能技术的应用在为组织与行业赋能的同时,也对员工的创造力与组织创新提供了新的要求[1]。与改进微小的渐进性创造力相比,突破性创造力是企业突破技术封锁、实现原创性技术攻关、推动组织现有实践颠覆式变革的关键要素[2]。个体是参与组织创新发展的主体。为了追赶科技浪潮,实现从“0”到“1”的能力,企业需要展现出具体的创造力表现,如培养员工的突破性创造力认知、提高员工处理高挑战性工作的能力,进而激发员工全新的想法与见解行为[3]。因此,在数字化变革中如何提升组织中员工的创造力、实现颠覆性的突破式创新逐渐成为企业关注的焦点。
在人工智能情境下,领导风格如何推动组织与员工提升突破性创造力成为一个非常重要的课题[4-5]。为了应对数字经济发展带来的复杂化外部环境,学者们指出领导者应该具备持续学习能力、数字化战略思维与环境掌控能力[6-7],并且可以处理与员工的互动关系[8],这与正念型领导所具备的重要特征具有高度重叠性。正念型领导是指通过正念提升领导者的自我专注力与对环境的敏感程度,通过用全局的思维去看待事物,促使员工产生积极的心理与行为的领导方式[9]。已有研究发现正念型领导可以促进员工知识共享[10]、增加员工工作绩效[11]、减少个体离职倾向[12]等,但关于正念型领导是否会影响员工突破性创造力尚未证实。与此同时,数字技术为各组织带来便利的同时也引发相关道德问题,需要领导者通过道德管理来引导员工产生积极行为(如员工突破性创造力)。与正念型领导相比,道德型领导侧重通过上级的行为规范引导下属培养道德意识、激励下属发展与时代要求的道德标准相符的行为,这一领导风格在人工智能情境中起着至关重要的作用[8,13]。有学者采用元分析发现道德型领导对员工创造力产生积极影响这一结论是毋庸置疑的,但是在数字经济时代,道德型领导与员工创造力的积极关系存在质疑[14]。不同领导风格对员工创造力的影响程度不同[15],尤其在人工智能情境下,人工智能进入工作领域引起员工的情绪、心理和行为变化[5],这会影响领导力在新的情境中的管理有效性。目前仅有李晓萱和郑晓明[5]对比了服务型领导、变革型领导、权威型领导与道德型领导在人工智能应用中如何影响员工的成长与发展。因此,本文在探讨正念型领导与道德型领导对员工突破性创造力的同时,试图探究哪种领导风格的预测效果更好。
信号理论认为,员工会接收、处理和理解外界传递的信息,并且根据这些信息做出信号发送者所预期的行为表现[16]。领导风格或领导态度与行为会释放其信号来引导员工做出相应的行为表现,然而,个体认知及其随后的具体情绪反应会在此过程中发挥作用[17]。人工智能冲击意识是指个体在工作场所中感知人工智能技术对个人职业生涯发展带来的威胁程度[18]。已有研究证实人工智能冲击意识可以给个体传递技术替代工作的信号,增加个人在人工智能应用中的工作焦虑与工作压力,这种负面情绪抑制了员工积极行为[19]。 换句话说,人工智能冲击意识在领导风格与员工突破性创造力关系中发挥调节作用。综上所述,本文基于信号理论,以道德型领导与正念型领导两者不同类型领导者合理操纵多重信号源为前提,构建一个多重信号源下不同领导风格对员工突破性创造力影响的模型,比较分析不同领导风格的预测效果,并且引入人工智能冲击意识,探讨其在道德型领导与正念型领导对员工突破性创造力的影响机制中发挥的调节作用。这不仅能够丰富数字化时代下道德型领导、正念型领导与员工行为关系的相关文献,拓展人工智能冲击意识的研究范畴,而且有利于帮助员工更好地适应数字化环境,提高其创造力行为,进一步推动企业适应及加快数字化转型。
如何实现道德管理是数字化时代下人力资源管理的重要课题。道德型领导是一种以道德为基础的领导风格,能够通过自身符合道德伦理的行为自发影响员工的伦理价值观,激励和引导员工开展积极行为[20]。突破性创造力是指在组织活动中与组织现有实践与产品有本质区别的新想法或新见解,且这种新的想法或见解可以打破固有框架与过程[21]。这种创造力行为往往基于技术来发展与维持,对于企业的长期发展具有至关重要的作用。现有学者已经从自我概念理论、社会认知理论等证实平台型领导、变革型领导对员工突破性创造力的积极作用[22-23],关于人工智能情境下道德型领导与员工突破性创造力关系的研究较为缺乏。
根据信号理论,道德型领导作为信号发送者会通过各种方式向员工传递其意图与预期目标等信号,并且引导员工做出相应的行为来反馈领导者[16]。一方面道德型领导自身具备的正直、诚信与合乎道德标准的行为等特质,为员工在智能化的工作场所中提供心理安全感,激发他们执行挑战性任务的意愿[13,24];另一方面是人工智能应用于工作场所会引起员工的情感和需求变化[5],道德型领导通过鼓励双方积极沟通,传递领导者的支持性意图信号,有助于领导者与员工建立良好和谐的互动关系,进而帮助员工获得突破现有思维、改变现有困境所需的异质性信息与资源,激发员工的冒险精神,减少员工提出新颖想法的后顾之忧[25],其创造力水平也随之提高。因此,道德型领导将激发员工的突破性创造力。基于此,提出如下假设。
H1:道德型领导与员工突破性创造力呈正相关关系。
正念型领导通过正念提升自我专注力与洞察力,聚焦于所处环境,帮助员工承担挑战性的工作,进而激励员工超越自我[26-28]。目前大多数学者从特质观与行为观两个角度探索正念型领导,但是与其他领导风格相比,这两个不同的角度都强调正念型领导具有将专注当下、保持对环境的敏感性以及不加批判地接受等重要特质[28-29]。根据信号理论,正念型领导作为一种信号源,会通过思想、情感与行为向员工传递这些信念,帮助员工了解领导者的意图并采取积极的方式回馈[28]。具体而言,正念型领导拥有稳定的觉知能力,会有意识感知与思考智能化工作情境的变化[29-30],更加关注员工在人工智能应用中的个人状态与工作表现,这有利于减少员工在智能技术冲击下出现的倦怠与焦虑等负面情绪[19],激活员工在工作表现中的积极情绪,以推动更多的积极行为的产生[27,30]。此外,正念型领导对外界环境的变化与发展持开放接纳态度,会有意识地“学习”人工智能技术应用带来的事件与经验,并且根据这些经验调整新的思考方式。这种信号的传递会鼓励员工利用智能技术更加主动、大胆地探索新的认知途径,捕捉突破性灵感与想法,进而增强个体的突破性创造力[31]。因此,提出如下假设。
H2:正念型领导与员工突破性创造力呈正相关关系。
通过上述分析,道德型领导与正念型领导都会通过关注员工在人工智能情境下的需求变化与成长发展,激发其积极行为(如员工的创造力)。道德型领导主要强调自身所具有的特质,能够将道德意识与符合道德伦理的行为准则贯穿于组织管理实践中,并且通过交流互动增加员工的认同与追随,进而激发员工的内生动力,促使员工主动为组织目标的实现而努力[25]。而正念型领导侧重具备敏锐的观察力与较强的同理心,能够及时关注员工的个性与需求,进而帮助员工在工作场所中获得积极情感体验[9-10]。与正念型领导相比,道德型领导所展现的是一种社会行为的模范表现,这种行为所释放的正面信息能够更加获得员工的崇敬与追随,促使员工将该类型的领导者视为学习的榜样,进而表现出更好的行为来获得领导的关注[24]。因而,道德型领导较于正念型领导更能从内在动机方面激发员工的创新热情,提高其突破性创造力。 基于此,提出如下假设。
H3:与正念型领导相比,道德型领导对员工突破性创造力的预测效果更好。
人工智能冲击意识是指个体在工作场所中感知人工智能技术对个人职业生涯发展带来的威胁程度,员工的这种技术感知会对个体的心理与行为产生影响[18]。已有研究表明随着数字化转型带来的工作情境的不断变化,个体的心理特征也会发生改变,而领导行为对员工个体行为的影响会受到个体的心理特征的制约[32]。基于信号理论,在面对多个信号释放时,个体会选择自我可信度较高以及较为准确的信息做出决策,而忽视模糊不定的解释信号[16,33]。尽管道德型领导与正念型领导所释放的积极信号有助于员工在选择过程中进行判断并且做出预期行为,但是领导风格有效性作用的发挥也受到多个因素的影响。具体而言,当员工的人工智能冲击意识水平较低时,员工会感知自身资源流失的程度较小[16],道德型领导(或正念型领导)对员工释放的支持性意图信号将会部分激励员工努力学习新知识以改变困境。相反,当员工感知人工智能冲击意识水平较高时,认为自身的工作条件会受到技术威胁,将会扩大员工感知工作资源的损失心理,进而产生情绪耗竭和工作倦怠[34],此时会削弱道德型领导(或正念型领导)所释放的积极信号对员工产生的作用,这将会减少员工对领导行为的关注与学习,抑制员工产生突破性创造力思维,因此容易拒绝道德型领导与正念型领导对员工自身的影响。也就是说,人工智能冲击意识越高,道德型领导(正念型领导)对员工突破性创造力的积极影响越弱。据此,提出如下假设。
H4: 人工智能冲击意识负向调节道德型领导与员工突破性创造力之间的关系,即人工智能冲击意识越高,道德型领导对员工突破性创造力的正向影响越弱;
H5: 人工智能冲击意识负向调节正念型领导与员工突破性创造力之间的关系,即人工智能冲击意识越高,正念型领导对员工突破性创造力的正向影响越弱。
根据上述分析,构建一个整体研究模型,如图1所示。
本研究使用电子和纸质问卷,主要从西南地区的政府机构部门收集数据,被试者对象包括政府机构部门的领导和下属。为了确保问卷的质量,在正式调查之前,对10名政府部门成员进行了访谈,并且根据访谈内容进一步修改问卷。在调查过程中,向被试者承诺调查问卷内容的匿名性和真实性。本次调研时间从2022年12月至2023年3月,经历4个月,共发放了338份调查问卷,筛出填写时间过短、问卷内容缺少及重复等无效问卷,最终得到288份,有效率达85.21%。
在有效样本中,性别方面,参与调查的男性占60.4%,共174人;年龄方面,30岁以下占18.8%(54人)、31~40岁占22.9%(66人)、41~50岁占27.8%(80人);学历方面,专科以下的调研对象占3.1%(9人)、专科占14.9%(43人)、本科占78.8%(227人)、硕士及以上占2.8%(9人);单位性质方面,事业单位占20.1%(58人)、国家机关占70.2%(202人)、国有企业占5.2%(15人)、民营企业占4.5%(13人)。
为了确保调查问卷的质量,使用已发表且经过反复验证的国内外成熟量表,并且采用翻译和回译的方式。除控制变量外,采用Likert 5点计分(1=“完全不同意”,2=“不同意”,3=“不确定”,4=“同意”,5=“完全同意”)进行问卷设计,并且所用量表均为单维度量表。具体变量测量如下。
(1)道德型领导。采用Brown等[20]编制的量表,举例条目如“我的领导是可以被信赖的”等,共4个条目。道德型领导的Cronbach’s α值为0.953。
(2)正念型领导。采用Schuh等[28]编制的正念型领导量表,使用了因子负荷最高的5个条目,如“我的领导发现他/她自己做事情注意力不集中”等。正念型领导的Cronbach’s α值为0.968。
(3)人工智能冲击意识。采用Brougham和Haar[17]开发的人工智能冲击意识的量表,该量表共4个条目,如“我认为我的工作可以被人工智能取代”等。人工智能冲击意识的Cronbach’s α值为0.918。
(4)突破性创造力。采用Madjar 等[21]开发的突破性创造力量表,共3个条目,如“我可以使用原创性的方法解决问题”等。突破性创造力的Cronbach’s α值为0.863。
(5)控制变量。为了减少人口统计学因素对理论模型的影响,参照相关研究,选取了员工的年龄、性别、学历、单位性质等作为控制变量。
使用SPSS 27.0针对道德型领导、正念型领导、人工智能冲击意识和突破性创造力的各个题项进行Harman单因子检验,以便验证测量问卷是否存在同源误差问题。结果显示,第1个因子方差解释为38.806%,不超过40%,因此不存在严重的同源误差问题。
采用Amos 24.0对道德型领导、正念型领导、人工智能冲击意识和突破性创造力4个变量进行验证性因子分析,以保证变量之间的区分效度。表1显示,构建的4因子模型的拟合效果优于其他竞争性模型,其中,卡方/自由度χ2/ df=1.713,拟合优度指数GFI=0.904,比较拟合指数CFI=0.976,增值拟合指数IFI=0.976,标准拟合指数NFI=0.944,近似误差均方根RMSEA=0.050,标准化均方根残差SRMR=0.036,变量间有较好的区分效度。
各变量的描述统计分析结果(表2)表明:道德型领导(r=0.52,P<0.001)和正念型领导(r=0.15,P<0.05)分别与员工突破性创造力呈正相关关系。相关分析结果与本研究的研究模型基本符合,初步验证本研究的研究假设,为后续进行回归分析提供数据支持。
将道德型领导、正念型领导对员工突破性创造力进行层级回归分析。表3结果表明,道德型领导对员工突破性创造力有显著正向影响(β=0.63,P<0.001,模型2),正念型领导对员工突破性创造力有显著正向影响(β=0.11,P<0.05,模型3)。此外,模型2和模型3的方差解释度分别提高33%和5%,F值检验在P<0.001和P<0.05下仍显著,说明模型2和模型3的回归拟合度都比模型1更好,因此假设H1和假设H2得以验证。
为了进一步比较道德型领导、正念型领导对员工突破性创造力的预测效果,进行了两个层次回归分析。第1次层次回归排除了控制变量与正念型领导的影响,第2次层次回归排除了控制变量与道德型领导的影响。表4结果显示,道德型领导对员工突破性创造力呈显著的额外解释力(ΔR2=0.27,P<0.001),这表明道德型领导行为较于正念型领导对员工突破性创造力有更高水平的预测效果,假设H3得到验证。
为了检验人工智能冲击意识的调节作用,先对道德型领导、正念型领导、人工智能冲击意识进行中心化处理,再构造自变量与调节变量的交互项[35]表5结果显示,道德型领导和人工智能冲击意识的交互项与突破性创造力的回归系数显著为负(b=-0.11,P<0.05),表明有较强人工智能冲击意识的员工削弱了道德型领导与员工突破性创造力的正向关系;正念型领导和人工智能冲击意识的交互项与突破性创造力的回归系数显著为负(b=-0.12,P<0.01),表明有较强人工智能冲击意识的员工削弱了正念型领导与员工突破性创造力的正向关系。假设H4和假设H5得到初步支持。此外,参照Aiken和West[36]使用回归方程中未标准化的回归系数和截距,进一步描绘人工智能冲击意识分别在道德型领导和正念型领导与突破性创造力之间关系的具体调节效应图。图2图3分别显示了道德型领导、正念型领导与人工智能冲击意识的交互作用对员工突破性创造力的影响。假设H4和假设H5得到进一步验证。
本研究探索了目前较为成熟的领导风格在人工智能情境下的有效性,基于信号理论,通过对288份样本的相关实证检验,分析了道德型领导、正念型领导与员工突破性创造力之间的关系,以及以人工智能冲击意识为调节,探讨其中关系的边界条件。得出以下结论:①道德型领导与员工突破性创造力呈正相关关系;②正念型领导与员工突破性创造力呈正相关关系;③与正念型领导相比,道德型领导对员工突破性创造力的预测效果更好;④人工智能冲击意识负向调节道德型领导(正念型领导)与员工突破性创造力之间的关系,即人工智能冲击意识越高,道德型领导(正念型领导)对员工突破性创造力的正向影响越弱。
(1)丰富了领导风格与员工突破性创造力关系的研究成果。以往文献缺乏正念型领导与突破性创造力之间关系实证检验,本研究拓展了正念型领导与道德型领导的相关文献,深刻认识在数字经济时代下正念型领导、道德型领导对员工突破性创造力的积极影响。此外,现有文献仅李晓萱和郑晓明[5]探讨了服务型领导、变革型领导、权威型领导与道德型领导在人工智能情境中影响员工行为的区别,缺乏实证检验。本研究通过比较分析发现,道德型领导对员工突破性创造力的预测效果高于正念型领导,这不仅拓宽了“领导力-员工突破性创造力”这一研究范式,同时有助于学界深入理解领导风格在人工智能情境下的作用。
(2)扩展了员工突破性创造力产生的约束条件研究。当前学者鲜有从个体技术认知角度将人工智能冲击意识引入到员工突破性创造力的相关研究中,因此本研究选取人工智能冲击意识作为调节变量,从个体技术认知角度证实其在道德型领导、正念型领导与员工突破性创造力之间的调节效应,这为后续开展该主题的研究提供了新思路。此外,人工智能冲击意识的相关研究正处于初步探索阶段,本研究进一步丰富数字化背景下的人工智能冲击意识作为调节变量的研究成果。
(3)为领导者如何影响员工的突破性创造力提供了新的理论解释。以往学者从自我概念理论、社会认知理论角度探究领导风格与员工突破性创造力之间的关系[22-23]。本研究立足信号理论,强调领导风格与个体认知作为信号源,在交互过程中所传递的信息可以对员工的心理与行为产生不同的影响,尤其是在数字化时代中,个人对技术替代职业的威胁感知更加能够影响员工的情绪状态与行为表现。本研究从新颖的角度揭示了道德型领导与正念型领导如何激发员工突破性创造力,解释了员工接收到多种信号后的倾向性,验证了信号理论对领导风格与员工突破性创造力之间的关系具有重要的解释力度。
(1)组织应重视道德型领导的培养和选拔,着重考察领导岗位候选人的道德特质与行为,同时组织需要开展相关的道德建设培训等活动进一步强化组织各层级领导者的道德品质和道德行为。此外,组织要强化道德型领导的引导作用和示范作用,要求领导者要身体力行地遵守组织的道德规范,并且及时关注和尊重下属的内在需求,鼓励和认可下属的创新想法和行为。
(2)在当前这个充满变化的时代背景下,培养正念型领导对员工和组织的发展也具有重要意义。组织在对领导者进行选拔时,可以加入正念水平的测试,同时开展正念训练以及与正念相关的“禅修”“冥想”练习,培养领导者的自我专注力、洞察力和对环境的敏感性。此外,组织应鼓励具有正念领导力的领导者,主动与员工深入交流和互动,善于发现员工的优势和特征,并引导员工通过正念训练提高认知灵活性,及时获取有关突破性的思维方式和认知路径的信息和资源,进而提高员工的突破性创造力。
(3)组织要引导员工正确理解人工智能技术对他们的潜在影响。一方面,组织管理者应让员工意识到人工智能等数字技术在工作场所的应用是当前不可避免的新趋势,主动告知应用人工智能等先进技术能帮助员工开展工作,推进组织转型升级;另一方面,组织可以积极为员工提供学习资源如讲座、网上课程等,不仅可以帮助员工学习新技能,还能增加员工对人工智能技术的学习,让技术成为员工开展创新创造活动的帮手。
本研究仍存在一定的局限。首先,样本主要来自西南地区的政府机构部门,这在一定程度上限制了取样范围和数量。未来研究可以扩大调查范围和数据源主体(以高新技术企业的员工为调研对象),以期获得更准确的结论。其次,本文采用的横截面研究设计在揭示道德型领导(正念型领导)与员工突破性创造力关系间的动态演化关系时,存在一定的局限性。未来研究可考虑采取多时点的数据追踪设计或实验法,更全面、深入地探讨道德型领导(正念型领导)与员工突破性创造力的因果关系。此外,信号理论指出信号的有效性不仅会受到信号接收者个体特征的影响,还会受到信号传递环境的影响[17]。因此,未来研究可以探究信号传递环境(如环境不确定性、组织认同)以及其他员工个体特征(如员工成就动机、工作激情)对道德型领导(正念型领导)所释放出的积极信号有效性的影响,以补充道德型领导(正念型领导)与员工突破性创造力之间的边界条件,进一步从多个角度丰富完善这一研究主题下的研究成果。
